摘 要: 本文采用相關分析法和結構方程分析法,通過引入工作投入作為中介變量來探索中國情境下女性知識型員工的工作家庭增益模式。統計分析結果表明工作角色資源可以直接對工作對家庭的增益產生影響(如工作控制感),也會通過工作投入來影響工作對家庭的增益和家庭對工作的增益(如工作支持),家庭角色作為家庭相關的角色資源直接影響家庭對工作的增益;而且工作投入越高,工作對家庭的增益和家庭對工作的增益都越高,驗證了工作投入可以有效預測工作家庭增益的產生。

Study on Relationship between Role Resource and WorkFamily Enrichment of
Female Knowledge Worker: Empirical Analysis Based on Work Engagment

Abstract: Focus on female knowledge workers as sample, this study introduces work engagement as intervening variable to test the mechanism of workfamily enrichment under Chinas circumstances.This study uses correlation analysis and structural equation analysis method. Result shows that work related role resources can directly impact worktofamily enrichment(e.g. work control), and can have indirect impact on worktofamily enrichment through work engagement(e.g. work role support). Family role support would not impact workfamily enrichment indirectly through work engagement; instead, family role resources directly impact familytowork enrichment. Whats more, work engagement has a positive influence on both worktofamily enrichment and familytowork enrichment, suggesting that work engagement is a proximal factor in predicting workfamily enrichment in both directions.

1 引言
社會公共輿論認為女性必須同時兼顧工作角色和家庭角色,只有事業家庭的雙贏才是成功女性的代表。家庭事業雙贏一直是一個非常值得探討的領域。過去25年,學者對工作和家庭生活關系的研究往往聚焦在工作家庭沖突的前因變量和結果變量上;直至工作家庭增益(WorkFamily Enrichment)被提了出來,它認為參與工作家庭的多種角色對員工來說是有益的,在一個領域中獲得積極的情感、態度、價值觀等能對另一個領域有積極的影響[1]。然而,國內這方面的研究大多集中在對國外理論的介紹,實證研究并不多見,因此本文聚焦女性知識型員工,從工作家庭關系的積極面出發,從整體角度去探討其工作和家庭如何彼此互利并對個體產生有利影響,這對人力資源管理和女性員工工作家庭關系研究,具有重要的現實價值。……
