摘 要:員工多樣性是一個多層次構念,本文通過員工多樣性在不同研究層次的概念化,同時考察了個體感知差異和團隊異質性對員工學習績效的影響及其作用機制。在對617份IT行業跨國企業員工的問卷調查基礎上,采用多層線性模型進行實證檢驗,結果表明:個體感知差異與團隊異質性對員工信息有效利用和學習績效均有顯著影響;團隊異質性在個體感知差異與員工學習績效之間起跨層次的調節作用;信息有效利用是個體感知差異與團隊異質性對員工學習績效影響的部分中介變量。最后探討了本研究結果的意義、存在的局限性和未來研究方向。

The Impact of Team Heterogeneity and Perceived Dissimilarity on Employee Learning
Performance: Investigation in Individuallevel and Teamlevel

Abstract:Diversity is a multilevel constructs. We conceptualize diversity in individuallevel and teamlevel and investigate the multilevel effects of perceived dissimilarity and team heterogeneity on employee learning performance. Based on the survey 617 employees from multinational corporations in IT industry, results of crosslevel analysis shows that team heterogeneity and perceived dissimilarities have significant influence on employee learning performance, team heterogeneity is a crosslevel moderator between perceived dissimilarities and employee learning performance, and information elaboration is a partial mediator between diversity and employee learning performance. Finally, we discuss the limitations of this paper and the future research direction.

1 引言
隨著中國企業中的員工構成越來越多樣化,如何更深刻地理解員工多樣性(Diversity),充分利用員工多樣性的潛在優勢成為研究者和管理者們關注的熱點議題。多樣性效應研究的核心問題是它如何影響個體效能和群體效能,然而研究結論并不統一,越來越多的研究表明員工多樣性對員工效能既有積極正向的作用又存在消極負向的影響,這些相互悖斥的結論表明現有研究容易受樣本和方法的影響,呈現出較大的隨機性[1]。產生上述研究不足的主要原因包括:首先,個體效能是群體效能的基礎,研究層次的單一限制了我們對多樣性效應的理解。……
